Incentive Travel for Every Generation: Designing Experiences That Bring People Together

Creating meaningful employee experiences that close the gap


One of the most common questions I hear as an incentive event planner is, “What’s the age bracket of your group?”


The truth is, that question is not as straightforward as it used to be. Today's incentive groups could easily span several generations, some at the beginning of their career with the company, and some with retirement in their near future.  One thing is clear, they are each arriving with different travel experience, expectations and ideas about what makes a trip worthwhile.


The goal isn't to create a program for an age bracket. It's to create a program that gives different people different ways to connect within the same carefully designed program.


Different Generations? Different Expectations…Sometimes


If I had to, I could define and clarify the travel style of each generation, from my own experiences with multi-generational incentive trips.


Gen Z: travelers are adventurous and seek authentic experiences, but they also value having free time to explore on their own.


Millennials: seek a truly exciting, and out of the ordinary experience.


Gen X: wants to make the most of their time away. Balancing growing children and aging parents, they prefer clearly laid-out plans and curated experiences.


Boomers: may have checked it off the list before, but the magic lies in creating a way to experience it again…as if for the very first time.


But Remember: while a generation can give us clues, it doesn't truly tell us who someone is. A 60-year-old may be first in line for the adventure experience while a 28-year-old may prefer a leisurely food tour.  That is why options are important as part of the planning.


And that’s also why


Free Time Matters


When planning an incentive program, there can be a temptation to fill every minute. After all, participants have earned this trip, and the company wants them to experience everything the destination has to offer. 


I always advise them, sometimes, a little less ‘scheduling’ creates a better experience.


A five-hour block of time, between a morning excursion, where the group returns to the hotel at 2:00 pm with dinner scheduled at 7:00 pm, can be a huge gift to the attendee.


For one participant, that might mean heading out to explore the local shops. Someone else might find a neighbourhood café and watch the world go by. Another might visit a museum, while someone else may stay back at the hotel, to enjoy the pool, or have a nap before the evening.


The beauty is that everyone gets exactly what they need from those few hours.

We can easily support the free time by creating a curated list of nearby restaurant recommendations, shopping locations, and historical sites.


Free time can be one of the most inclusive things we build into an incentive program. Its intentional and valuable to the experience.



Create Choice Without Creating Chaos


One of the easiest ways to make an incentive program work across generations is to build choice into the agenda.


Rather than asking everyone to participate in the same activity, offer a small number of carefully selected options that appeal to different interests and energy levels. I like to use the following guidelines: Something cultural, something active, and something relaxed…and for fellow foodies, something culinary.


For example, you can offer an e-bike tour through the countryside for those looking for something active, a market and food tour for participants who want to experience the destination through its flavours, or a leisurely historical walking tour with for those who prefer to explore at a slower pace.


Each should feel equally special and worthy of an incentive trip, using top of-the-line suppliers and carefully vetted guides.


Choice doesn't have to mean an overwhelming list of activities. There is no need to overcomplicate things. Three or Four experiences can be enough to give participants some control over how they spend their time while still keeping the group connected.


Everyone is still participating in the same incentive program. They're simply experiencing the destination in a way that resonates with them.



The Moments that Everyone Shares


Without a doubt, one of the most important parts of an incentive trip is creating moments that bring everyone back together.


While choice and free time allow participants to experience a destination in their own way, there should still be those shared moments that connect the entire group.


The Welcome Night doesn’t need to be overly programmed or contrived. Create an environment where people can naturally connect, network and have conversations.


The Gala Night is the opportunity to bring everyone together and celebrate their achievements. Regardless of age, interests or travel style, everyone shares one thing: they earned this moment!


The Unexpected VIP Moment is something they wouldn't experience on their own. A surprise performance by a well-known artist (if the budget allows), after-hours access to an incredible venue, or a hidden local spot that isn't normally open to the public.


Because while everyone may experience the destination differently, the best incentive programs still give them something unforgettable to experience together.


These become the shared memories of the program, regardless of age or travel style.


For a long-standing employee nearing retirement, they may become moments they look back on fondly as part of their career. For someone newer to the organization, they can build connection, loyalty and excitement about what might come next.



In the End, Its About the People


The best incentive programs aren't designed for Gen Z, Millennials, Gen X or Boomers. They're designed for people.


Understand who is travelling. Give them choice. Give them space. Create experiences worth sharing and then bring everyone together for the moments that matter.


A great incentive trip shouldn't just work across generations. It should give every participant a reason to say, “That was incredible!”


Design one thoughtful program with enough choice, flexibility and shared experiences that everyone can find their place within it.
